Influence of Abusive Supervision and Workplace Ostracism on Nurses’ Social Capital in Governmental Compared to Private Hospitals

Abstract

The demanding and high-stakes nature of healthcare requires cohesive teamwork and effective
interpersonal networks among nursing professionals. These networks, often conceptualized as social capital.
In many hospital environments, toxic leadership behaviors and exclusionary practices threaten the
development and sustainability of this valuable resource. Aim: This study aimed at assessing the influence
of abusive supervision and workplace ostracism on nurses‘ social capital in governmental compared to
private hospitals. Research Design: A descriptive comparative research design used Sample: A
convenience sample of 301 of staff nurses from the governmental and 68 from the private hospital were
recruited Tools: Socio-demographic data, abusive supervision questionnaire, workplace ostracism
questionnaire and social capital questionnaires were used. Results: Both hospitals demonstrate comparable
low levels of perceived workplace ostracism and abusive supervision, along with moderate levels of social
capital (Governmental: 79.6%, 78.6%, and 60.2%; Private: 83.8%, 73.5%, and 52.9%). A strong positive
correlation is observed between total workplace ostracism and abusive supervision. However, no significant
correlations were found between social capital and either abusive supervision or workplace ostracism in
both hospitals. Conclusion: There is no distinction between governmental and private hospitals concerning
perception of workplace ostracism, abusive supervision, and social capital. The impact of abusive
supervision and workplace ostracism on social capital in both hospitals is weak and not statistically
significant. Recommendations: Nursing Administration ought to implement social support initiatives and
foster leadership development by focusing on supervisory practices and encouraging positive social
interactions to enhance the overall workplace experience.
